Gear for rally joiners does nothing. The only thing a rally joining hero contributes is top right expedition skill.

You don't need to give joiners any gear.
The only 2 things that joiners give to a rally is
Troops. Higher-level heroes can hold more troops. So make sure all three are level 80
One skill. Specifically, your lead hero (the left one with the flag) gives their main skill. The main skill is the top right skill in the skill tab. For Jessie, it's the +25% damage.
Additionally, only 4 joiner skills can be applied to a rally. The skills are picked from the highest level skill, as well as the rarity of the hero. Meaning, a level 5 Molly's skill will be picked before a level 5 jessies skill. But a level 5 jessie skill will be picked before a lvl 4 molly skill. (you don't want Molly's skill. It doesn't affect the bear)
You can check which skills are picked during a rally by clicking the little orange flag. Scrolling down will show which joiners gave which skills.
Ignore your "power" or gear, and everything else. When you send troops to a rally, all of those bonuses will be from the rally caller. Its like one big attack, the rally callers three main heros are used for the attack. The joiners only send troops, and that one skill mentioned earlier.
(Technically, I believe sending Gina or Walis will speed up your troops marching time. But make sure they're not lead heros, their skills are not good for bear)
It's typical for everyone to send Jessie to a rally. This ensures that 4 of her skills will be picked. However, if you have a hero with level 3 or 4 skills, you can send them for Bear, because their skill won't be picked before Jessie's.
For example, sending a level 3-4 skill Greg/Mia/Flint/Philly is okay, because they will only get picked if there are less than 4 Jessie, jasser/seo's.
And, worst case, if they get picked their skills give a bit of damage as well.
